This book analyzes the link between AI, performance evaluation, and psychological capital in organizations. Based on a systematic literature review following the PRISMA 2020 guidelines, it examines how AI-enhanced evaluation systems transform the assessment of work and influence employees' psychological resources.The results show that AI introduces mechanisms for continuous feedback, predictive analytics, and goal personalization. These tools affect the components of psychological capital-self-efficacy, optimism, hope, and resilience-in different ways. These effects are mediated by trust in AI and the organizational context.On a theoretical level, the study proposes the AIPEC model, integrating sociotechnical theory, the theory of resource conservation (COR), and positive psychology. From a managerial perspective, it highlights the need for the ethical deployment of AI in order to preserve and strengthen psychological capital and employee engagement.
